Abstract [sv]

Bakgrund: Hybridarbetet anses vara ”det nya normala” trots delade åsikter om dess påverkan på medarbetare och organisationer. Arbetssättet kommer med en rad utmaningar och det finns fortfarande stort utrymme att fylla kring hur det faktiskt påverkar medarbetare. Enligt en tidigare utförd litteraturöversikt fann vi som forskare att sociala faktorer anses ha främst negativ påverkan på medarbetare vid hybridarbete. De sociala faktorerna berörde aspekter som kommunikation, interaktioner, samarbete och arbetsmiljö. Om hybridarbetet är här för att stanna, vad krävs då för att det ska vara ett hållbart arbetssätt på lång sikt? För att fylla detta forskningsgap fokuserar därför denna studie på att identifiera de positiva och negativa sociala faktorer som påverkar medarbetare i ett hybridarbete, och vad som krävs av organisationer och medarbetare för att främja ett hållbart hybridarbete på lång sikt.

Syfte: Syftet med studien är att ur ett medarbetarperspektiv beskriva hur hybridarbetet påverkar sociala faktorer samt förklara vilka krav som ställs för att främja ett hållbart hybridarbete.

Metod: Studien utgår från ett kritiskt realistiskt perspektiv med en deduktiv ansats. Data har samlats in genom webbenkäter där urvalsmetoden gjorts genom både sannolikhetsurval och ickesannolikhetsurval. Med en kvantitativ typ av forskning studeras enkätsvar från medarbetare som arbetar i ett hybridarbetssätt. Vidare har data analyserats genom pearsons produktmomentkorrelationskoefficient, krosstabuleringar och principal komponent analys. Valet av fallstudie som undersökningsdesign möjliggör en djupgående analys av sociala faktorer som det specifika fallet.

Slutsats: Analysen av empirin resulterade i slutsatser som beskriver tre positiva sociala faktorer som bör främjas och fortsätta prioriteras. Men även fem negativa effekter som organisationer bör se över och aktivt jobba med. För att främja ett hållbart hybridarbete krävs åtgärder som stödjer både individuella och kollektiva behov, både på kort och lång sikt. Dessa delas upp i huvudgrupper som berör Interaktion och Relationer, Organisationsstöd och Kompetensutveckling, samt Hybridledarskap och Organisationskultur.

Abstract [en]

Background: Despite differing opinions on its impact on employees and organizations, Hybrid work is considered the "new normal". This work model comes with a range of challenges, and there is still much room to explore how it actually affects employees. According to a previously literature review that we as researchers conducted, we found that social factors are primarily considered to have a negative impact on employees in hybrid work. The social factors concerned aspects such as communication, interactions, collaboration, and the work environment. If hybrid work is here to stay, then what is required for it to be a sustainable work model in the long term? To fill this research gap, this study focuses on identifying the positive and negative social factors that affect employees in hybrid work, and what is required of organizations and employees to promote sustainable hybrid work in the long term.

Purpose: The purpose of the study is to describe, from an employee perspective, how hybrid work affects social factors and to explain the requirements for promoting sustainable hybrid work.

Method: The study is based on a critical realist perspective with a deductive approach. Data has been collected through web surveys, using both probability sampling and non-probability sampling methods. Using a quantitative research method, survey responses from employees working in a hybrid work environment were analyzed. The data was analyzed using pearson correlation coefficient, cross-tabulations, and principal component analysis. Choosing case study as a research design enables an in-depth analysis of the social factors as the specific case.

Conclusion: The analysis of the empirical data resulted in conclusions that describe the positive social factors that should be promoted and continue to be prioritized. However, it also identified the negative effects that organizations should review and actively address. To promote sustainable hybrid work, measures that support both individual and collective needs, both in the short and long term, are required. These measures are divided into main groups that concern Interaction and Relationships, Organizational support and Competence development, as well as Hybrid leadership and Organizational culture.
